Yn y blog hwn, y cyntaf mewn cyfres sy’n edrych ar sut y cefnogir darpar athrawon gydol eu taith tuag at ddod yn athro cymwysedig, mae Laurence Thomas yn adfyfyrio ar fanteision mentora effeithiol i bawb dan salw…

Wrth i ail leoliad darpar athrawon agosáu (Profiad Addysgu Proffesiynol, ‘PAP 2’ o hyn ymlaen), rydym yn dathlu rôl y mentor ar yr adeg dyngedfennol ac unigryw hon wrth ddechrau dysgu athrawon.

Er bod yn nifer yn cydnabod yn eang bod hon yn elfen hanfodol wrth weithio mewn Partneriaeth (Furlong a Maynard, 1995), gellir colli manteision mentora i’r mentoriaid eu hunain. O ganlyniad, cyn i PAP2 ddechrau, mae’n foment amserol i ailddatgan a hyrwyddo manteision bod yn fentor ym Mhartneriaeth Dysgu Proffesiynol yr Athrofa (PDPA).

Mae’r cyfle i helpu ac arwain dysgwyr yn ffactor ysgogol wrth ymuno â’r proffesiwn addysg. Mae athrawon, yn ôl eu natur, am gefnogi a chynorthwyo datblygiad plant ac felly, yn aml yn troelli nifer o blatiau ar unrhyw un adeg. Gellid ystyried bod plât ychwanegol, ar ffurf darpar athro, yn aflonyddu ac yn herio patrymau ac arferion sy’n bodoli ers tro. O ganlyniad, mae’n hanfodol ein bod yn herio unrhyw ragdybiaethau a all fod ynghylch darpar athrawon sy’n mentro i dir mentoriaid. Rhaid inni gydnabod ac yn wir, dathlu, bod y sgiliau a ddatblygir wrth fentora a chefnogi myfyriwr, yn ei dro, yn bwydo i gyfleoedd dysgu gwell i blant a staff fel ei gilydd. Pan gaiff ei gyflwyno yn y modd hwn, ni ddylai mentoriaid fod mewn unrhyw amheuaeth o ran y cyfraniad sylweddol i addysg y maent yn ei wneud. 

Mae mentora’n datblygu ystod eang o sgiliau proffesiynol sy’n hanfodol bwysig i addysgwyr, sef: y gallu i adfyfyrio ar ddysgu; i wneud y pethau ymhlyg, yn eglur; bod yn ymwybodol o ddatblygiadau addysgeg; rhoi adborth pwrpasol; a datblygu perthynas bwrpasol â dysgwyr, i roi dim ond ychydig o enghreifftiau. Mae rhoi adborth effeithiol, fel y disgrifia John Hattie isod, yn sgil y gellir ei ddatblygu a’i hogi drwy fentora. Mae hefyd yn naturiol drosglwyddadwy o’r berthynas mentor/darpar athro â’r berthynas rhwng yr athro/athrawes a’r dysgwyr:

Feedback serves various purposes in reducing the gap: it can provide cues that capture a person’s attention and helps him or her to focus on succeeding with the task; it can direct attention towards the processes needed to accomplish the task; it can provide information about ideas that have been misunderstood; and it can be motivational so that students invest more effort or skill in the task.

O ganlyniad, dylid deall a defnyddio’r cyfle i ddatblygu sgiliau megis y rhain er gwell i bob dysgwr. Disgrifir effaith cefnogi darpar athrawon ar ysgol yn ehangach gan Laura Morris, o Ysgol Nantgwyn, mewn canllaw AGA a ddatblygwyd gan Gonsortiwm Canolbarth y De:

Our staff team recognise the responsibility that we have to support each other’s’ learning and how, by working together, we can contribute to the development of our staff in order to positively impact on pupil outcomes and experiences; coaching and mentoring is key to this at Ysgol Nantgwyn. It is important that our staff are agile and responsive to the needs of our pupils as part of our own 3-16 curriculum continuum and, to support this, there is an expectation that everyone has regular, identified meetings in which they work with one other colleague to focus on an aspect of their development. This discussion may tend towards mentoring or coaching or perhaps include elements of both; however, all discussions in these meetings will support staff in reflecting on their practice, exploring possibilities and making decisions. This commitment to a whole school culture of coaching and mentoring means that student teachers become an integral part of whole school coaching and mentoring arrangements and a staff team that has a commitment to developing others in this way.’

Mae’r disgwyliadau ynghylch darpar athrawon sy’n cyrraedd ar ddechrau PAP2 yn nhymor y gwanwyn yn wahanol iawn i PAP1 am ei bod yn hwyrach o lawer yn y flwyddyn academaidd. Mae’n anochel y bydd gan fentoriaid ddisgwyliadau uwch ynghylch darpar athrawon ar PAP2 gan eu bod eisoes wedi treulio amser yn addysgu mewn ysgol arall ac maent yn llawer pellach ymlaen ar eu taith yn ddarpar athrawon (gweler atodiad I). Yn ogystal, mae’n ddigon posibl y bydd mentoriaid yn bryderus ynghylch y posibilrwydd o ‘ddechrau o’r dechrau’, ar ôl sefydlu perthynas waith gref ac arferion gyda’u myfyriwr presennol. O ganlyniad, gall pwyso ar y ‘botwm ailosod’ ar eu perthynas â mentorai newydd  deimlo’n chwithig i ddechrau. Efallai nad yw disgwyliadau pobl yn gwbl deg ychwaith ac, fel y gŵyr pawb ym myd addysg, nid yw’r cynnydd yn dilyn llinell syth.

I’r darpar athro, mae’n ddigon posibl y bydd cyrraedd lleoliad newydd gyda charfan newydd o blant mewn Cyfnod Allweddol gwahanol yn brofiad anghysurus. O ganlyniad, mae’n bwysig iawn bod amser yn cael ei gymryd i feithrin perthynas â’r darpar athro newydd a fydd yn arwain at berthynas bwrpasol drwy gydol y lleoliad. Mae cymryd amser i nodi’r gwahanol unigolion sy’n cefnogi’r myfyriwr yn sgwrs fuddiol i’w chael. Nid yw mentoriaid ar eu pennau eu hunain o bell ffordd: mae uwch fentoriaid; arweinwyr rhwydwaith; tiwtoriaid proffesiynol, cwricwlwm a phersonol; mae gwasanaethau datblygu a chymorth i fyfyrwyr yng Nghymru yn cydweithio ochr yn ochr i gefnogi darpar athrawon.

Mae treulio amser i ddeall pam mae darpar athrawon yn hyfforddi i fod yn athrawon yn ffordd yr un mor bwerus o ddod i adnabod eich myfyriwr a hefyd i fynd i’r afael ag unrhyw ragdybiaethau. Gall hyn fod yn arbennig o ddefnyddiol i ddarpar athrawon wrth integreiddio i leoliadau newydd:

Taking time early on to ask about those previous experiences and sources of inspiration will give you important insights into some of the views that our trainee holds about teaching and learning, and into the contexts in which they were developed. Understanding those roots will help you to appreciate the emotional attachment that your trainee might have to those ideas and enable you to support them in evaluating their relevance and meaning in their current context.

Mae PAP2 yn cynnig cyfleoedd unigryw i fentoriaid na fyddai modd manteisio arnynt yn PAP1. Wrth i ddarpar athrawon ddod yn fwy ac yn fwy cyfrifol am arwain sesiynau addysgu, daw’r cyfle i arsylwi ar ddysgu plant yn yr ystafell ddosbarth i’r amlwg. Mae modelu adfyfyrdodau ar yr arsylwadau hyn ar y ffordd orau y mae plant yn dysgu yn ffordd bwerus o ddangos bod addysgu yn broffesiwn lle mae angen adfyfyrio’n barhaus. Yn yr un modd, ar yr adeg hon o’r flwyddyn, mae darpar athrawon wedi bod yn agored i nifer o astudiaethau academaidd ac wedi cymryd rhan mewn trafodaeth ddamcaniaethol, a ddylai ysgogi deialog bwrpasol gyda mentoriaid. Mae cymryd yr amser i holi ynghylch yr hyn a fu’n arbennig o  effeithiol ar ymarfer yn ffordd effeithiol o sefydlu gallu darpar athrawon i fyfyrio ar ddysgu a’u cynnydd eu hunain, wrth lywio hynny gan fentoriaid. Hefyd, mae darpar athrawon yn dechrau PAP2 ar ôl bod mewn lleoliad addysg gwahanol yn PAP1 a dylent allu adlewyrchu a rhannu arfer gorau o wahanol amgylcheddau dysgu. Mae’n hanfodol bod mentoriaid yn agored i’r cyfleoedd hyn a’r posibilrwydd i fod yn ‘bioden fach’ gydag agweddau ar y ddarpariaeth sy’n drosglwyddadwy i’w cyd-destunau eu hunain.

Cymharwyd y berthynas rhwng mentor a darpar athro ag un ‘meistr a phrentis’, oherwydd natur eu rolau a’r gwahaniaeth yn eu profiad gyrfa. Fodd bynnag, gall y ddeinameg hon atal mentoriaid rhag rhannu canfyddiadau gwerthfawr ar eu proses eu hunain o wneud penderfyniadau:

…mentors, especially those new to the role, assume that assured declarations of principle or reference to particular theoretical ideas, will boost their trainees’ confidence in their knowledge and understanding. While trainees certainly need to know how research-based understandings can inform practice, they will not really be able to make sense of what they see unless the explanations that they are offered actually reflect the highly nuanced and context-specific understandings on what that practice has been based.

Gydol y flwyddyn, does dim dwywaith nad yw arsylwadau’n gyfle dysgu gwerthfawr i ddarpar athrawon. Yn aml, mae darpar athrawon yn syrthio i’r fagl o ddynwared oherwydd diffyg dealltwriaeth lawnach o’r prosesau sy’n gysylltiedig â gwneud penderfyniadau ymhlyg ar lawr dosbarth:

Students, it seems, may well adopt and adapt the strategies their teachers use for a number of reasons – as an attempt to disguise their lack of understanding, to gain approval, or because they lack knowledge of alternative approaches.

Yn PAP2, ystyrir bod arsylwi’n arf dysgu cynyddol bwerus i ddarpar athrawon. Yn ystod y cam  diweddarach hwn yn y flwyddyn, nodwyd bod darpar athrawon:

…are more aware of the complexity of teaching and can appreciated the diverse needs of individual learners and the competing objectives that teachers may be seeking to prioritise. Using focused observation at this point, particularly in conjunction with planned opportunities to discuss the lesson afterwards with the teacher concerned, asking non-judgemental questions about the reasons for their decisions and their reaction to the outcomes, offers a tremendous insight into the process of clinical reasoning.
